Taming Sensory Load in Open Offices: Fixes That Stick

Open-plan offices promise collaboration and cost savings; they often deliver distraction, fatigue and a steady erosion of focus. For neurodivergent colleagues—especially autistic and ADHD professionals—ambient noise, visual clutter and unpredictable interruptions can turn routine work into endurance. The point isn’t to “toughen up” people; it’s to design spaces and norms that don’t fight the brain.



The hidden tax of open-plan

Large observational studies have repeatedly found that satisfaction drops when privacy and acoustics are poor, and that people compensate by withdrawing, messaging more, or working from elsewhere. Field experiments even show face-to-face collaboration falling after moves to more “open” layouts. None of this is about fragility; it’s basic cognition. Working memory is finite. When it’s spent on filtering noise and movement, it’s not available for analysis, writing or decisions.


Sensory profiles differ by design

Brains are not standard issue. Some people seek stimulation; others avoid it; most fluctuate with sleep, health and task load. Autistic colleagues often report hyper- or hypo-reactivity to sound, light and touch. Many with ADHD find intermittent noise and visual motion especially costly. Dyslexic professionals may experience visual stress with certain colour contrasts and fonts. The same room can be calm for one person and punishing for another. A good workplace anticipates this variability rather than pathologising it.


Three principles that actually help

Design around predictability, controllability and escapability. Predictability means fewer surprises: clear norms about noise, calls and movement; consistent lighting; materials shared before meetings. Controllability means people can shape their immediate environment: adjust lighting, reduce noise, choose seating. Escapability means there is always a low-friction route to a quieter space—physically or virtually—without asking permission or justifying need.


Practical changes that endure

Start with sound. Replace speaker-phone culture with headsets by default. Provide a quiet floor or zone where conversation and calls are minimal and enforced kindly but firmly. Add acoustic treatment—ceilings, wall panels, soft furnishings—then test the result by walking the space during peak activity, not at 7 a.m. Consider broadband sound masking where appropriate, but never as a substitute for basic acoustic fixes.

Then address light. Use flicker-free, dimmable LED fixtures; avoid harsh contrast and glare on screens; pair general lighting with task lights so individuals can tune brightness. Offer a few lower-stimulus areas with neutral tones and limited visual motion.

Make space legible. Clear sightlines reduce constant motion in the peripheral field. Keep high-traffic routes away from deep-work desks. Store visual clutter (posters, promo materials, equipment) out of immediate view of focus areas. If hot-desking is necessary, standardise the desk setup so people don’t burn cognitive energy on calibration every morning.

Codify norms. Publish a short etiquette for calls, impromptu chats and meeting spill-over. Protect “quiet mornings” or similar rhythms where deep work takes precedence. Encourage asynchronous updates so not every discussion becomes a live debate in the noisiest part of the building. Back this with leadership behaviour: if leaders take calls in focus areas, the policy is theatre.

Support personal adjustments without gatekeeping. Make noise-cancelling headsets, screen filters, alternative keyboards and seating options self-serve, with a light inventory so you can restock. Provide camera-optional meetings and clear agendas in advance, so people can regulate sensory load across the day. If the office is consistently high-stimulation, legitimise remote work on intense days.

Measure what matters

Before changes, take a brief baseline pulse: perceived noise and glare, ease of concentration, and energy at the end of the day. After each tweak, re-check the same questions and watch simple operational metrics—error rates, rework, throughput, sick days. You’re not running a lab; you’re checking whether work feels and performs better.


The legal and ethical frame (UK)

Under the Equality Act 2010, employers have a duty to make reasonable adjustments to remove substantial disadvantage. ACAS guidance is explicit that adjustments can be proactive and do not require a formal diagnosis to begin. Environmental modification is often the most effective—and least stigmatising—form of support.


Culture is the real acoustic treatment

Panels and lamps help; permission helps more. When leaders normalise quiet zones, protect recovery time between meetings, and treat support as routine, masking becomes optional and capacity returns. The goal isn’t a hushed library. It’s a workplace that doesn’t spend people’s attention before they’ve even opened the document.
